Title Factors Influencing Employee Morale of Chunghwa Telecom after the Organizational Reform of “Rise in 2021”

Summary
       The rise of digital convergence and the market competition reduce the revenue and net profit of Chunghwa Telecom (CHT) and force it to make organizational changes for sustainable development. This study explores whether CHT employees’ cognition of organization reform, job stress, job involvement, and organizational commitment affect its employee morale. The agreeing level of the five constructs are measured and their causal relationships are examined. In the end, practical suggestions to enhance employee morale derived from the results are provided to CHT’s management for reference.
       Online questionnaire is posted on SurveyCake and the invitation to participate filling questionnaire is distributed by emails and Line to CHT employees using a snowball sampling method. The collected data go through descriptive statistics, one-way ANOVA, exploratory factor analysis, reliability analysis, and confirmatory factor analysis. The structural equation modeling (SEM) on the five constructs proposed in the research model demonstrates six out of eight hypotheses to be supported and the causal relationships are as follow. Job involvement significantly positively affects employee morale, organizational commitment significantly positively affects job involvement, organizational commitment significantly positively affects employee morale, cognition of organization reform significantly positively affects organizational commitment, cognition of organization reform significantly positively affects job involvement, cognition of organization reform significantly negatively affects job stress, but job stress significantly positively affects job involvement and job stress does not have a significant impact on organizational commitment.
